L&D measurably improves performance. Harvard
Business Review adds that less than 15% of training
translates into sustained workplace behavior. Put
bluntly: for every $1 million spent, as much as $850,000
evaporates into forgotten content or unmeasured results.
This disconnect has created what I call Training
Theater—workshops, seminars, and academies that
entertain without changing behavior. A senior HR leader
at a European bank once said, "We've built a leadership
academy that looks great in brochures, but ask me to
prove impact, and I have nothing beyond happy-face
evaluations". That bank had spent $12 million on
programs with glowing reviews, yet saw zero movement
in customer satisfaction or employee retention six
months later.
